ABSTRACT
PURPOSE:
Supervision and coaching for midwives is a structured clinical and professional development process that strengthens competencies through guidance, teaching, and shared reflection. It aims to enhance midwives’ skills, performance, and professionalism in delivering sexual and reproductive health (SRH) services. This model integrates competency-based assessment, tailored coaching, and follow-up evaluation within a defined supervision cycle to ensure sustained improvements in midwifery practice
DISCUSSION:
The Indonesian Midwives Association (IBI), in partnership with UNFPA and supported by Global Affairs Canada under the Better Reproductive Health and Rights for All in Indonesia (BERANI) project (2019–2025), implemented a structured coaching supervision program in six pilot areas, reaching 115 midwife supervisors and 405 supervisees. Supervisors were trained to use adapted national tools to assess midwives’ baseline competencies during routine SRH service delivery. Based on identified gaps, supervisors conducted focused coaching, followed by endline assessments after a 3 to 4-month cycle. Each supervisor mentored three midwives across primary and secondary health facilities.
EVIDENCE WHERE RELEVANT:
The program demonstrated measurable improvements in clinical and managerial competencies. In pilot areas such as Surabaya, Lampung, and Jakarta, the average competency scores increased from 80% to 100% between the baseline and endline. Over 90% of supervisees reported increased motivation, confidence, and job satisfaction. Facility managers and district health officials noted improvements in service delivery, clinical documentation, and readiness for accreditation. The process also helped identify skills requiring refresher training and reinforced the value of ongoing supervision.
KEY MESSAGE:
Structured coaching supervision is a scalable and effective tool for enhancing midwifery competencies, improving service quality, job satisfaction, and supporting health system transformation in Indonesia.
