ABSTRACT
PURPOSE:
The effect of organisational culture on safety, outcomes and experience for the women who use maternity services in the UK, and the staff who work in them, features in several key national reports. The ELEVATE and WAW programme was commissioned by NHS England and developed to address the systemic inequalities within maternity services in the NHS in England by the co-design of an educational intervention that would address the needs of all staff. The specific aim of this collaborative project was to drive systemic culture change by simultaneously investing in the leadership development of Black and racially minoritised staff and enhancing the capacity of White managers to become informed, confident and effective anti-racist allies
DISCUSSION:
89 midwifery participants engaged in the development opportunity that was enhanced further using Action Learning Sets, networking opportunities and psychological support to help identify and address the barriers that limit access to leadership roles, providing participants with the skills, confidence, and support needed to excel in their careers and provide actionable strategies for advocating for racial equity.

The ELEVATE and White Allyship at Work programmes are critical NHS workforce initiatives designed to foster equitable career progression, support underrepresented staff, and promote systemic workplace change. These programmes have empowered participants by enhancing leadership capabilities, providing mentorship, and creating safe spaces for career development conversations.
